2024 Theo Award Winner: Bar Bakers LLC

Bar Bakers LLC, a contract manufacturer of baked goods in the natural and organic markets, has experienced remarkable growth over the past four years, doubling its employee base and seeing an eightfold increase in payroll.

As a large co-packer of granola bars and a partner to over 12 different companies, Bar Bakers operates three facilities running 24 hours a day, 6 days a week.

This rapid expansion brought significant challenges in workplace safety and workers’ compensation management.

Tackling the Problem

Recognizing the need for a robust risk management program, Bar Bakers partnered with an external team to act as its junior risk management department.

This team committed to spending two full days each month on the production floor, overseeing day-to-day safety issues across all three facilities.

The first step was ensuring the right leadership was in place.

With buy-in from management and ownership, Bar Bakers conducted biweekly and monthly training sessions through their Learning Management System. This education extended beyond internal staff to include two temp staffing agencies supplying 700 employees in a dual employer relationship.

Bar Bakers implemented a comprehensive system for identifying near misses, providing medical triage for simple first aid claims, and conducting thorough accident investigations.

These investigations included employee and supervisor statements, witness accounts, and photographic evidence. This approach allowed for better analysis of root causes and trends, informing targeted education and training efforts.

To better address the needs of its large Hispanic workforce, Bar Bakers ensured that safety information, documentation and tests were provided in both Spanish and English.

This inclusive approach helped build trust and engagement among all employees.

Supervisor accountability became a key focus, with safety metrics incorporated into performance reviews. This shift in safety culture over the past 12-24 months has been significant, creating a more proactive and safety-conscious work environment.

Bar Bakers’ comprehensive approach to safety and risk management has yielded impressive results, which have allowed Bar Bakers to reinvest in additional training, personal protective equipment, and employee compensation. The company has implemented a referral bonus program and prioritized safety awards and recognition, fostering a positive work culture.
