2024 Theo Award Winner: Meijer

Meijer, a family-owned retailer operating across the Midwest, implemented a comprehensive strategy to transform its safety culture and improve outcomes for team members.

In 2012, Meijer’s board of directors and executive leadership team demonstrated their commitment to safety by expanding the company’s core values to include health and safety.

“It truly is part of the Meijer culture to treat everybody with dignity and respect — to really care for people,” shared Ross DeYoung, director, integrated leave management, Meijer. “Family is one of our core values as an organization.”

Tackling the Problem

Including health and safety into its values was a critical first step in shifting company culture for leadership, recognizing that genuine commitment to safety starts at the top.

From there, Meijer adopted a memorable motto of “200% Accountability” — emphasizing that each team member is 100% accountable for their own safety and 100% accountable for the safety of others. This approach aimed to create an environment where team members look out for one another.

“This approach was born out of the partnership between our integrated leave management department and our safety department,” explained Barb Pelak, manager, integrated leave management, Meijer.

“We wanted to convey the thought that not only do you need to be safe for yourself, but you want to keep others safe as well. The teams really embraced this catchphrase of ‘200% Accountability’ as we went out to the different stores and distribution facilities for safety trainings,” she added.

The company launched an allocation model that motivates leaders to set clear safety expectations across their teams. A single-format safety scorecard was implemented, allowing each unit to easily understand and compare injury data across departments.

To address the challenges of an insourced program, Meijer leveraged its internal knowledge as a strength. The company’s team members, familiar with the culture and business, are uniquely positioned to drive strong outcomes in assessing work-related injuries, explaining claims decisions and implementing an aggressive return-to-work program.

Meijer also fully integrated its leave management system, handling all leaves in-house for a seamless team member experience. This includes non-occupational leaves, FMLA, ADA and all time-off with pay programs, allowing for proper navigation of interactions for team members.

“We wanted to set a clear expectation that we do not have silos within our organization,” DeYoung said. “The integrated leave management team is plugged in across the organization and acts as an expert not only in workers’ comp, FMLA, ADA and all those areas, but also in the business.”

The company’s workers’ compensation program maintains a strong return-to-work focus. Meijer’s diverse operations can accommodate a variety of restrictions, working with medical providers to facilitate appropriate job modifications or reassignments during recovery periods.

“Going through a workers’ comp injury is devastating for most people, whether it’s a minor injury or a significant injury. If we can take the administrative burden off the team member’s plate, we’re going to get a much better outcome, an earlier return to work, and a more successful treatment plan,” Pelak said.

Success to Build On

The results of Meijer’s strategic approach to safety culture, the leveraging of its internal team and its focus on efficiency have proved impressively sustainable. Lost time and medical-only accidents have significantly decreased, driving substantial annual cost savings.

Throughout this period of improvement, Meijer has continued to grow its total headcount and open an average of six new locations each year. The lower claims counts and focus on operational efficiency have allowed the company to steadily reduce its workers’ compensation team while maintaining high-quality care and support for team members. &
